Engaging Leadership, Psychological Safety, and Motivational Outcomes: Evidence from a Hospital Setting

Psychological safety has been recognized as a central resource for promoting motivational processes at work, especially in complex contexts such as hospitals. This study aimed to analyze the relationship between engaging leadership, psychological safety, and motivational outcomes, based on the JD-R model, through a cross-sectional quantitative design. Participants included 203 professionals from a Brazilian surgical hospital linked to the public health system (working in care teams, support teams, and management). The results indicated that engaging leadership exerts a direct and indirect influence on engagement and organizational commitment, with psychological safety being a total mediator in the first case and a partial mediator in the second. These findings reinforce the role of psychological safety as a relational mechanism in motivational processes. It is concluded that the development of engaging leadership and the promotion of psychologically safe environments are relevant strategies for strengthening well-being and performance at work.
